Holland Casino is the Netherlands’ premier state-owned casino brand, hiring hundreds of frontline workers each year, and welcoming millions of guests each year for gaming, dining, and entertainment. As a well-known entertainment brand with a large frontline workforce, getting hiring right at scale is critical to the business. Croupiers are one of their frontline positions, at the heart of every casino table game. They run the games, interact with guests, and are the face of the Holland Casino experience. It’s a skilled role that requires a mandatory, intensive three-month training programme before a new hire can work the floor independently.

“The decision to partner with Equalture stemmed from a need to make more objective selections, to offer a better candidate experience that is also surprising, and ultimately to move away from the traditional CV for some of our vacancies. We want people who can do the job, not people who have done it (on paper). This expands our pool of candidates and leads to higher-quality hires.”

Recruitment & Training at Holland Casino
The challenge
A 50% Dropout Rate That Couldn’t Be Ignored
Half of all croupier trainees don’t make it through that training. For every 100 people who start, 50 drop out, taking recruitment costs, training time, and three months of investment with them. And without any way to predict upfront who would succeed, the dropout felt unavoidable.
The goal
From Gut Feel to Predictive Hiring
Holland Casino partnered with Equalture to change that. The goal was clear: use game-based assessments to understand which traits actually predict training success, and use that insight to hire smarter and reduce costly dropout. The game-based nature of Equalture’s assessments resonates well with Holland Casino’s target audience. The playful, engaging brand experience aligns with the tone Holland Casino wants to bring to its hiring process.
The process
From Application to
Fit Score in Minutes
As soon as a candidate applies, they are invited to complete three short games, taking just 13 to 15 minutes. These games measure the competencies that successful croupiers at Holland Casino have in common.
Based on the results, each candidate receives a fit score (high, medium, or low), reflecting how closely their profile matches that of top performers in the role. This gives Holland Casino a fast, objective way to filter candidates without bias. Because Holland Casino also hired some lower-fit candidates alongside higher-fit ones, the data tells a clear before-and-after story, making the impact of the fit scores easy to measure.
Fewer Dropouts. Better Hires. Proven by Data.
High-fit candidates are twice as likely to pass the training
Without Equalture, 50 out of every 100 hires drop out during training. For candidates flagged as high fit by Equalture, that number drops to 30 out of 100 — a 40% reduction in training dropout. For low-fit candidates, it rises to 69. This means that, when only hiring high fits, Holland Casino prevents 20 mishires per 100 hires.
Learning ability predicts who passes the training
When a candidate scores low on learning ability, only 34% successfully complete the training. For candidates scoring high, that number jumps to 70%. Knowing this upfront changes who gets through the door.
Ownership predicts who stays
For candidates scoring low on ownership, 180-day retention is just 29%. For those scoring high, it’s 71%. That’s 2.5x better retention, simply by prioritising one trait in hiring.
Vision Forward
From Guesswork to a Winning Hand
With a validated success profile in place, Holland Casino has a data-backed foundation to keep hiring the croupiers most likely to succeed, stay, and deliver a great guest experience from day one.
